I can never find the right icon to do what I need, I find them too small and cryptic. Is there a way to have a normal menu instead or as well? Alternatively can I configure more usable icons through themes or similar?
In settings → appearance I turned on “Native Menus” but it had no affect.
Which icons are you talking about? In the left vertical ribbon? At the top of a note? All of them? 
The Commander plugin lets you put custom icons all over the place. Changing the size might be difficult, but you should be able to set custom icon pictures (to replace the default ones) that may be easier for you to remember what they do.
